Xenia Wade is the founder and principal consultant of Xenia Wade Consulting, a specialist practice bridging the gap between technology deployment and workforce adoption. She developed the Organizational Adoption Profile (OAP), a proprietary diagnostic framework measuring the behavioural and psychological drivers of AI adoption readiness, and is currently interviewing senior transformation and technology leaders across three continents, spanning banking, FMCG, higher education, manufacturing and utilities, to validate adoption patterns and build evidence-based intervention models for a forthcoming whitepaper.
For nearly six and a half years she was a consultant, then Manager of Digital Workplace and Change Management, at Accenture in Germany, leading sub-projects and cross-functional teams of up to 40 people within large-scale digital workplace transformation programmes. She designed and drove end-to-end change management strategy, including stakeholder engagement and training rollout, across more than 800 German banking institutions, and supported Microsoft 365 and Windows 10 rollouts through change readiness activities and user enablement planning for more than 30,000 users. She also served as product manager for client-facing software solutions, leading tool evaluations, proofs of concept and vendor negotiations.
Alongside consulting, she taught Human Resource Management as a lecturer at ZFUW, University of Koblenz and VWA Rheinland-Pfalz from 2015 to 2025, and supervised Master's theses as first advisor. Her Ph.D. in Management, Organisation and Human Resources from the University of Trier, completed magna cum laude with an Erasmus teaching residency at the University of Warwick, is an empirical study of intergenerational knowledge transfer, presented at the Annual Academy of Management conference in Atlanta and published in the German Journal of Human Resource Management; her academic publications are credited under her family name, Schmidt.

Insights from Dr. Xenia Wade
- Why change management for AI adoption keeps failing, and what actually works instead
Licences activated, training completed, dashboards green, and nothing about how people actually work has changed. The fix isn't more training. It's admitting AI adoption doesn't behave like the change your change management was built for.
- Working with AI agents: what it does to your people, and how to get it right
Agents are now assigning work as often as they receive it. The teams getting real value from that shift aren't the ones with the newest agent, they're the ones who designed the collaboration around it deliberately.
- Why Gen Z is sabotaging AI rollouts, and what it tells you about every generation
Forty-four percent of Gen Z workers admit to actively undermining their company's AI rollout. The generational framing obscures the real driver: career risk, and whether the rollout feels like it's being done to them rather than with them.
- Change management ROI: what skipping the people side actually costs
There's no universal dollar figure for change management ROI. What's consistent across the evidence is the gap between organisations that fund the human side of an AI rollout properly, and the ones paying for the shortfall in turnover, absenteeism and burnout instead.
