Why Gen Z is sabotaging AI rollouts, and what it tells you about every generation

Forty-four percent of Gen Z workers admit to actively undermining their company's AI rollout. The generational framing obscures the real driver: career risk, and whether the rollout feels like it's being done to them rather than with them.

In April 2026, Writer and Workplace Intelligence published findings from a survey of 2,400 knowledge workers across the US, UK, and Europe: 29% of employees overall admit to sabotaging their company's AI strategy, from entering proprietary data into public tools to quietly refusing approved systems. Among Gen Z, that figure jumps to 44%. The tension underneath is real: 70% of employees use AI daily, which means the same people who find the technology genuinely useful are working against their own company's rollout of it, and the behaviour isn't random or purely technophobic.

That 44% breaks into two distinct groups that need different responses. Thirty percent cite fear of job displacement, and the labour-market data backs the instinct: entry-level hiring at major tech companies has dropped more than 50% over three years according to SignalFire data reported by Rest of World, and junior tech postings across major EU countries fell 35% in 2024 alone. A 22-year-old watching their first job category disappear isn't being dramatic, they're reading the room accurately. A separate 26% say AI has diminished their sense of value or creativity, which is a different problem entirely, closer to what I call Identity Drift than to career fear.

Whether this is really about generation or simply about age and career stage is a genuine open question, and one I spent years on in my own PhD research on intergenerational knowledge transfer. Some studies find the pattern holds even after controlling for age, suggesting something real about a shared formative experience of Covid, economic instability, and an AI wave that arrived before this cohort had built a career foundation. Other studies find the generational signal mostly disappears once you account for career stage and role type. My own research points to something practical either way: knowledge doesn't only flow from older to younger workers, it goes both directions, with younger employees often bringing tool fluency and older employees bringing institutional context and risk judgement. When an AI rollout is structured as a one-way training cascade, both directions of that exchange are lost.

The mechanism at the root of the sabotage isn't unique to Gen Z, either. A 2025 peer-reviewed study in Humanities and Social Sciences Communications traced the psychological consequences of AI adoption across 381 employees and found that AI adoption erodes psychological safety, which in turn increases depression, an effect significantly reduced when leaders show transparency and genuine concern during the transition. The World Economic Forum's Future of Jobs Report 2025 found 39% of existing workplace skills will be disrupted within five years, which hits a 52-year-old as hard as a 25-year-old, it just looks different: quiet avoidance rather than open sabotage.

What actually helps starts with treating the two drivers separately rather than running one training programme at both: the job-fear group needs honesty about what's changing in their role, the value-diminished group needs to feel AI is making their contribution more visible, not less. Beyond that, it means measuring where resistance is concentrated at the team and role level rather than trusting activation rates, building psychological safety before training launches rather than after adoption stalls, and designing for knowledge exchange in both directions instead of a top-down cascade. The more useful question was never 'what generation are they?' It's 'what's their relationship to career risk, and do they trust how this is being introduced?'
